Here’s an uncomfortable number: manufacturers in the United States could be staring at 1.9 million unfilled jobs by 2033, according to Deloitte and The Manufacturing Institute’s landmark workforce study.
And more than a shrinking labor pool, it’s about a mismatch between how manufacturers hire and how modern candidates actually look for work.

The demand is moving faster than training pipelines can keep up. The same research found that demand for skills like simulation and simulation-software expertise has jumped 75% over five years, as factories add automation, robotics, and digital controls to the floor.

This isn’t a uniquely American problem, either. At the CII Western Region Annual Meeting 2026, Rajiv Memani, President of the Confederation of Indian Industry, made a similar point about the link between AI disruption and manufacturing’s role as a jobs engine: “With AI bringing disruption, absorbing the growing workforce will depend on how strongly the manufacturing engine scales.”

Put those three forces together, and it’s clear why copy-pasting a tech-company recruiting trend onto a factory hiring plan simply doesn’t work. So, what does?
Manufacturing is scaling rapidly while becoming more automated, digital, and skills-intensive. That growth is creating demand not just for more workers, but for talent equipped to operate in a changing industrial environment.

Zappyhire’s Enterprise Trends and AI Adoption 2026 report found that 79.2% of organizations from various industries report at least some movement toward AI-enabled skills-based hiring, though only 11% have fully made the shift.
Manufacturing, specifically, still lags here: only 11.1% of manufacturing respondents have reached scaled AI adoption maturity, the lowest of any surveyed industry, and a full 50% said the skills-based hiring question doesn’t even apply to them because they aren’t yet using AI for it.
Yet manufacturers clearly recognize the importance of workforce skills as the industry now spends $31.9 billion annually on training, up from $26.2 billion in 2019, and 88.4% of manufacturers prioritize job-related technical skills training.

AI-powered blue- and grey-collar hiring helps manufacturers turn this priority into action by objectively assessing role-specific skills and identifying qualified candidates beyond degrees and traditional resumes.

Retention is closely tied to whether recruitment efforts are actually creating a stable and productive workforce. Hiring teams need to understand not only how quickly roles are filled, but also whether the people being hired are staying long enough for those hires to deliver value.
This means recruiters should measure more than vacancies filled.
Track which plants, shifts, supervisors, recruitment sources and worker profiles show the highest 30-, 60- and 90-day attrition. If one sourcing channel generates plenty of joining candidates but most leave within two months, it may actually be a weaker channel than one producing fewer but more stable hires.
Not every new skill requirement needs to become a new external vacancy, so make internal mobility a recruitment strategy.
An experienced assembly-line worker may be trainable for machine operation, a machine operator may be able to move into quality inspection, or technicians may be developed for maintenance, automation or supervisory roles.
When these pathways are mapped in advance, recruiters do not have to compete externally every time a more specialized vacancy opens.
It also changes what candidates see when they consider joining the company. Instead of offering an operator job with no visible destination, the manufacturer can show how the role progresses, what certifications are required and how compensation changes as skills increase.
